Abstract

Objective: Assisted reproductive technology (ART) laboratory managers play critical roles in fertility treatment success, yet their occupational challenges remain underexplored globally. This study systematically examines the multifaceted problems experienced by ART laboratory managers in Türkiye within the theoretical framework of the job demands-resources model.

Methods: A qualitative study employing thematic analysis was conducted with 5 ART laboratory managers from centers in İstanbul, Urfa, and Diyarbakır (August-September 2022). Participants were selected through purposive sampling based on experience and representativeness. Semi-structured online interviews were conducted via Zoom, recorded with consent, transcribed verbatim, and analyzed using MAXQDA 2022. Six-phase thematic analysis following Braun and Clarke (2006) was employed with independent dual coding to ensure reliability (Cohen’s κ = 0.82). Data saturation was achieved after 5 interviews. The research report has been prepared in consideration of the Consolidated Criteria for Reporting Qualitative Research criteria.

Results: Nine major themes emerged from 278 codes: development of professional standards (addressing certification and audit standardization), consideration of transitioning to different sectors, positive aspects of the profession (including witnessing successful outcomes and vocational training opportunities), emotional labor (encompassing empathy, hope provision, and objective communication), professional attitude toward patients, organizational commitment, family-work-life balance challenges (affecting 100% of participants), professional problems (most prevalent theme with 6 subcategories), and professional burnout (12 contributing factors identified). Work intensity, workforce distribution imbalances, and role authority limitations emerged as primary stressors.

Conclusion: This first systematic investigation of ART laboratory manager challenges reveals complex occupational stressors requiring multi-level interventions. Findings inform evidence-based strategies for healthcare administrators, professional organizations, and policymakers to enhance workforce sustainability, organizational commitment, and ultimately, patient care quality in fertility services. The study provides a foundation for international comparative research and intervention development.
